Navigating work-family conflict in tourism: The mediating role of work alienation on individual performance

Abstrakt

This study aims to explore the impact of work-family conflict on individual job performance, with a particular focus on the mediating role of work alienation. The research was conducted among employees in the tourism sector in Turkey and utilized a correlational screening model. Data were collected using validated scales, and analyses were performed with SPSS, AMOS and the PROCESS Macro. The findings indicate that work-family conflict has a direct negative effect on individual performance and significantly increases work alienation. Additionally, work alienation itself negatively and significantly impacts individual performance. The analyses demonstrate that work alienation serves as a significant mediator in this relationship. Within the framework of conservation of resources theory, the study elucidates how resource losses stemming from the demands of both work and family roles affect performance. This study makes a theoretical contribution to the organizational behavior literature by examining the interrelations among work-family conflict, work alienation and individual performance. It also provides practical recommendations for human resources managers in high-stress sectors like tourism, particularly regarding work-life balance, flexible work arrangements and psychological support strategies. The results suggest a pressing need for intervention programs aimed at enhancing employee well-being and improving organizational efficiency.
